NURSE ENGAGEMENT AND ASSOCIATED FACTORS AT NHAN DAN GIA DINH HOSPITAL, HO CHI MINH CITY, 2024

Abstract
Objective: To describe the level of nurse engagement and identify influencing factors at Nhan Dan Gia Dinh Hospital, Ho Chi Minh City, in 2024. Methods: This was a cross-sectional analytical study employing both quantitative and qualitative approaches. A structured questionnaire based on Mowday’s Organizational Commitment Scale, adapted into Vietnamese by Tran Kim Dung, was administered to 579 nurses. All items assessing engagement demonstrated high internal consistency with Cronbach’s alpha > 0.8. Additionally, 14 in-depth interviews with nurse managers and one focus group discussion with 10 staff nurses were conducted. Data collection took place from January to October 2024. Quantitative data were analyzed using Epidata 3.1 and Stata 14 software, employing Likert scale scores and statistical modeling techniques. Results: Quantitative analysis revealed an overall engagement rate of 63.73%, with a mean score of 3.99 ± 0.66, corresponding to 369 nurses. Engagement was measured across three dimensions: Loyalty (mean: 3.96; 70.4% engagement). Pride (mean: 3.94; 67.7% engagement). Willingness to exert effort (mean: 4.08; 78.8% engagement). Statistical analysis indicated a significant association between marital status and engagement (p < 0.001), where nurses who were separated, divorced, or widowed demonstrated 1.53 times higher engagement levels compared to single nurses. Qualitative findings identified four key influencing factors on nurse engagement: age, income, working environment, and peer support. Conclusion: 1. The overall nurse engagement rate at Nhan Dan Gia Dinh Hospital was 63.73%, with an average engagement score of 3.99 ± 0.66. 2. Several factors were associated with nurse engagement: 2.1. Quantitative analysis revealed a statistically significant relationship between marital status and engagement. Nurses who were separated, divorced, or widowed exhibited 1.53 times higher engagement than their single counterparts (p < 0.001). The regression equation for engagement predictors was: Nurse Engagement = 3.24 + 0.10 (marital status) + 0.34 (job characteristics) + 0.25 (training and career development opportunities) + 0.21 (leadership) + 0.29 (peer relationships). 2.2. Qualitative analysis highlighted additional influencing factors, including age, income, working conditions, and support from colleagues
